This study focused on policy, work cognition, work motivation factors that cause (or may reduce) conflicts between generations and conducted the multiple regression analysis. Generation in the organization is classified into three categories, Baby Boomer generation, Generation X and Y, and used data obtained from survey on 490 fire fighters for empirical analysis. In addition, for the sake of confirmation and complement, in-depth interviews with in-service 16 fire fighters were carried out and reflected in the study. As a result, it turned out that the balance between career and home life in policy and work cognition factors exerts a negative effect on conflicts between generations in the organization, and extrinsic motivator in work motivation exerts a positive effect on conflicts between generations in the organization. In conclusion, I proposed practical strategies for reducing conflicts and presented limits of the study.
